One thing I've noticed you might want to keep in mind of you're a mage or sorc is that casting magic at Julien somehow makes him win the fight in the following cutscene. I had to unequip my staff and punch him to death to get the right cutscene to trigger.

Hard Mode for my very first playthrough was a mistake.

I still haven't went to the Duke after the Wyrm Hunt quests but my escort quest for Mercedes has disappeared.

The wiki says that I can get her affinity maxed up after meeting the Duke and that will make her escort quest appear again.

Is Challenger/mitigator good for ranger pawns?
She still tries to hack enemies with daggers once in a while for whatever reason even though i was using ranger for a few hours and only sniped enemies to show her an example.

that's not spammable. It is in my opinion one of the best skills in the game though. The second hit can stunlock those gore cyclops and other bosses with the right equipment. Then you jump cancel the third attack for a jumping light attack because that's the warrior's best and fastest move. You better have that strider 30%+ air attack augment equipped just for that alone too.

I am becoming disillusioned of my warrior pawn (not because she's not good, she performs very well for me, but no-one seems to want to hire her). I don't really want to make her a fighter, and it would feel silly making her something completely different when she's huge. Perhaps I should just start over.

I picked up a Mage who's pretty much all support and she's got a staff (Legion's Might) that revives herself when she goes down and it's so fucking useful. However she's like 20 levels below me now so I'm wondering if I should ditch her for another support pawn.

But that staff has been too useful though. Do people at higher levels still use that staff?

It helped me through Ur-Dragon just because I didn't have to go save her ass every 10 seconds like every other pawn.

You can make an argument for Blues benefiting from Scather, but in my experience it's indistinguishable from Mitigator or Challenger at best, and at worst detrimental; the only times I've seen Blues climb is when they're either a Scather, or simply have no good element-specific spells to cast (all-Fire magic Blue vs. a Firedrake, for example).

Not liking how the loot works in this game. Finding chests deep inside of dungeons feels really unrewarding so far. Like I clear out a tough room of enemies and theres a big high quality chest in the back, and its got a regular sword in it that I can buy from the vendor.

They'll pick up specific habits from you, but they'll also learn to act according to their Vocation based on generic Foe Knowledge and the Inclinations you set them on.

For best results set them as Utilitarian/ x, where x can be Challenger, Mitigator, or arguably, Scather..

You can set your Pawns Inclinations after completing the Main Quest event at the Encampment, by buying the relevant Elixirs from a Pawn named Johnathan.
