But now there are a shit ton of civil wars in West Frank and we seem to be losing this one.

Unless you're playing multiplayer, why are you bothering to focus on military in the first half of the century? You're supposed to use the opening decades to build up your population and industry so that you can compete with Germany (starts with high literacy and ethnic homogeneity) and Britain (established industrial base and huge amount of raw resource and manpower). Low literacy means slower research (which is lower military potential later on, less money, less RGOs, etc.) and slower industrialization. So yeah, you sacrifice military right now for intellectuals (which is better military+industry later on).

Plus, most conquests are much cheaper infamy-wise after the Berlin Congress and your chief enemies (Austria and Russia) will do exactly what you planned to: focus on military and let low literacy take its toll until they fall decades behind in research and industry. Then get stackwiped by Germany.

The way the lands are awarded is bizarre (should primarily be to lesser sons and shit, not the King of France), same with them mostly getting there via ship. Reaper's Due seems like it could maybe add some infrastructure that could be used to simulate the travails of a long march to the Holy Land but I doubt they'll do it.

only people with the crusader trait would be given territory. if there's not enough counts/dukes with the crusader trait, then any other courtiers (or randomly generated ones) with the trait would be given it.

in general this would make crusades less enticing - but crusades shouldn't be seen as a way to gain MORE territory for large empires anyway. they should be "new starts" if you're playing as a count/duke (or king maybe, i guess). pious AI count/dukes should have a large weight towards crusades

since king/emperors have less reason to participate now, they could gain large amounts of prestige/piety for participating.

I used to stack archers and cavalry in my retinues, and that did the job pretty well.
