There are competing theories. Some think the Ashkenazis come from the Khazars, some think they are descendants of the Israelites. No one really knows, as you'd expect, but the latter theory gets more support as far as I am aware.

Jews today are very varied, it depends on which group you're referring to. In general Jews around the world seem to be quite Levantine in the patriline and local in the matriline though some groups look mostly like they're just local converts (e.g. Ethiopian Jews). European Jews are basically half southern European, half Levantine, Iranian Jews half Levantine, half Caucasian-Mesopotamian-Iranian etc
The last depends on what you mean by "pagan", it ultimately developed out of polytheism and you can see traces of that in the Old Testament.
