At the bottom rung yeah. Low level animators are easily replaceable because there's so many qualified people who want those jobs. The people working in the industry want to be there, being hired on by a major studio is worth it just for the credentials to their resume alone. The anime market is so crowded that without years of experience your chances of making it to key animator are nil. So they will take whatever work they can get. Many of them actually choose to work those ridiculous hours with no overtime pay just so the studio is incentivized to keep them on. And of course this puts pressure on the other low level animators, the ones who are fine working the hours they're actually paid for, because now they look lazy in comparison.
