So after trying out a Horse archer build, I managed to get to riding and horse archery skill 4, and power draw 10 super fast.
When you can actually kill every-single bandit you run into single-handedly, you level at a very impressive rate. I haven't tested it in real battles yet, but I was extremely impressed by the rate at which my character leveled. Forest bandits make the easiest prey imo, since you can engage them on the open plains and they have no shields, and they bunch up into firing lines where they stay still making them much easier targets.
Sea raiders generally have rougher terrain, shields, and of course throwing axes, which they will run out of, but they often have archers mixed in. Takes a while to take them all out while trying to snipe their boots.
Taiga bandits where very rough. They usually have rough terrain, the very white snow actually kind of made it hard to aim my cross-hair, and they are mixed in with soldiers who have javelins and shield.
Fought some mountain bandits, and barring the terrain, they weren't so bad, though plenty of shields.
Did not bother with steppe riders or desert bandits.

So, Almerra Castle (the one with the ladder inside the courtyard) is supposed to be one of the most easily defensible castles in the game. 100 men against 1000, that kind of thing.

But I can't hold it with 280 against 1280. I've got ~30 huscarls and another 40 Nord veterans/warriors, ~50 knights + sword sisters + slaver cav, and over 100 crossbowmen (30 of them sharpshooters).

The problem is that my companions and the huscarls don't bunch up at the site of the ladder, even with repeated "hold this position"s and "stand closer"s. We just get overwhelmed by Sarraniggers as soon as they reach the top of the ladder.

How do I get my men to stop being retarded?

Playing vanilla warband.
I killed some bandit groups but can't really find the next logical step.
I'm still way too weak to attack other factions and armies, but now my army is large enough that bandits are often faster than me (I'm at 4.7 speed with 30-40 people) and just run away. Almost none of the the village elders have any tasks for me, the only mission I found was "bring me cattle".

I tried asking the count at the local castle, but they wanted me to join the war right away. My army is still full of recruits, so I doubt that's a good idea.

What am I supposed to do to get stronger? What is to do between chasing around a couple of bandits and massive wars?

Becoming a mercenary and engaging real armies.
You'll be too weak to siege anything on your own for while some time, but you can gain experience and improve your relations with lords everywhere by becoming a mercenary, hunting down weaker parties and releasing lords after defeating them, or joining a marshal's sieges.
