You gotta smack em but tell them its nothing personal
If you're too nice they'll have no reason to change because they figure you'll reward them anyway
If you attack their behaviors and attach their character to it, they'll get defensive and engage in more self-loathing
So what you do is make it clear that you don't think less of them, but you still sternly believe that they can and should change. Forgiveness is key, people are too used to defending themselves to believe you're not a threat unless you catch them off-guard by neither pandering towards them nor shaming/insulting them. Both are coercive tactics, so both obscure the truth.
